Celem badań było ustalenie związku między poczuciem sprawiedliwości interpersonalnej a zaangażowaniem organizacyjnym. Badania były także próbą ustalenia moderacyjnej roli płci i stanowiska. Przeprowadzono je w grupie 297 pracowników. Uzyskane wyniki wykazały, że sprawiedliwość doświadczana w relacjach z przełożonymi była istotnym predyktorem zarówno zaangażowania afektywnego, trwania, jak i zaangażowania normatywnego. Z kolei sprawiedliwość doświadczana w relacjach ze współpracownikami okazała się ważnym czynnikiem prognostycznym zaangażowania afektywnego i trwania. Płeć i stanowisko istotnie łączyły się z zaangażowaniem afektywnym. Wbrew oczekiwaniom ani płeć, ani stanowisko nie były decydującymi moderatorami związku pomiędzy poczuciem sprawiedliwości relacyjnej a wszystkimi rodzajami zaangażowania organizacyjnego.

The purpose of the study was to investigate the relationship between interpersonal fairness and organizational commitment. It was also intended to determine the moderating role of gender and organizational position. The study involved 297 employees. Results demonstrate that interpersonal fairness relating to supervisors is a significant predictor of all three components of organizational commitment—affective, normative, and continuance commitment. In turn, interpersonal fairness relating to coworkers is a significant predictor of affective and continuance commitment. The impact of gender and organizational position on affective commitment is significant. Contrary to expectations, obtained data do not confirm any significant role for gender and organizational position as moderate variables.
