Self-initiated expatriation is a new trend in the area of expatriation that has emerged in recent years. This requires a deeper understanding because of the growing interest of international actors in this specific group of workers and the difference in their management. The interest in the topic of the SIE by both prominent academics, entrepreneurs and decision makers proves that SIEs are a valuable asset in international human resources management (IHRM). They are a measurable advantage for both the organization itself and the economies of the host countries.

Companies expanding their activities on a worldwide scale more and more often face diverse challenges including the need to solve local market-related problems, ensure internal communication and knowledge diffusion, and coordinate often far-flung operations across the globe. They therefore turn to multiple forms of international work, such as expatriation from headquarters to subsidiaries, flexpatriation, and global virtual teams. The common thread between these forms of work is the need to include a cross-border context and employ a global perspective in decision-making processes, task performance, anticipate consequences and measure the results obtained. Due to the growing importance of these issues, the paper aims to define the essence of international work, identify its forms, recognise individual and organisational problems involved in these variegated forms and their implications for human resource management.

W opracowaniu dokonano analizy i oceny treści, charakteru oraz skutków kulturowych i personalnych problemów towarzyszących zarządzaniu zasobami ludzkimi w międzynarodowych grupach kapitałowych. Problemy te zostały zidentyfikowane w trakcie badań empirycznych, przeprowadzonych przez autora opracowania w podmiotach zależnych dużych korporacji globalnych, funkcjonujących w Polsce. Problemy, o których mowa, obejmują: problemy z asymilacją ekspatriantów, szok kulturowy, „cynizm korporacyjny”, zjawisko wielowładztwa, strach przed utratą pracy oraz stres menedżerów i pracowników wynikający także z wielokulturowego charakteru ich środowiska pracy. Przedstawione zostały także sposoby rozwiązywania analizowanych problemów, w ramach zarządzania zasobami ludzkimi badanych organizacji gospodarczych.

This study analyzes and assesses the content, character, and effects of cultural and personnel problems accompanying the management of human resources in international capital groups. These problems have been identified over the course of empirical studies conducted by this paper’s author on the subsidiaries of major global corporations operating in Poland. These problems encompass questions of the assimilation of expatriates, culture shock, “corporate cynicism,” the phenomenon of polyarchy, fear of job loss, and stress on the part of managers and workers stemming from the multicultural character of their work environment. Also presented are ways of solving the analyzed problems within the framework of human resource management in the investigated economic organizations.
