Researches have mainly been focused on Organizational Citizenship Behavior (OCB) positive effects to organizations. On the other hand, Compulsory Citizenship Behavior (CCB) is a rather new subject in both national and international literature. Transformation of organizational citizenship behaviors, which are expected to have positive effects on the organizational success into CCB due to various administrative and social pressures, brings about numerous negative consequences for employees and the organization. But the quantity of studies conducted on this subject is very limited for the time being. In this framework, the main aim of this study is to contribute to literature by analyzing the dynamics of CCB in a different culture and different line of business. In this study, relations between CCB and some positive and negative organizational attitudes and behaviors are examined. 635 people working in various accommodation businesses have participated in this research. Findings have shown that CCB is positively correlated with negative organizational consequences; and negatively correlated with positive organizational attitudes and behaviors. According to this, manager/supervisor related CCBs increase employees’ intentions to quit work, their level of burnout, job stress, social loafing behaviors, and conflict with their colleagues; and decrease their innovative behaviors, identification with the organization, and individual oriented OCBs.

Artykuł podejmuje problematykę różnorodności pracowników banków spółdzielczych w Polsce w aspekcie jej wpływu na chęć odejścia z pracy. Na podstawie teorii attraction-selection-attrition (ASA) oraz przy uwzględnieniu specyfiki sektora bankowości spółdzielczej w Polsce sformułowano trzy hipotezy badawcze, których weryfikacja została przeprowadzona z wykorzystaniem bazy danych badania „Zarządzanie zasobami ludzkimi w bankach spółdzielczych”, zrealizowanego na przełomie lat 2014 i 2015. Rezultaty badania wykazały brak związku między przynależnością do mniejszości ze względu na płeć i wykształcenie a chęcią odejścia z pracy zatrudnionego w spółdzielni kredytowej. Jeśli zaś chodzi o wiek, okazało się, iż osoby starsze pracujące w gronie młodszych kolegów są mniej skłonne do zmiany pracodawcy niż pozostałe grupy. Rezultaty badania uwypuklają rolę praktyk zarządzania różnorodnością, które zmniejszają oddziaływanie cech osobistych (płci, wykształcenia) na chęć odejścia.

The article considers the topic of employee diversity in cooperative banks in Poland with special reference to the influence of such diversity on the intention to quit. Three research hypotheses were formulated on the basis of attraction–selection–attrition (ASA) theory and taking the specifics of the Polish cooperative sector into account. Verification was conducted utilizing observations from the database of the “Human Resource Management in Cooperative Banks” study conducted between 2014 and 2015. Research results indicated no association between membership in a minority in terms of gender or education and the intention to quit from a cooperative credit bank. When age was considered, it turns out that older people working among younger employees are characterized by a lower likelihood of changing employer than the other employee groups. Research results highlight the role of diversity management practices that decrease the influence of personal characteristics (gender and education) on the intention to quit.
