The article presents the functioning of institutions of social economy, as a new instrument of support and social-occupational re-adaptation for long-lastingly unemployed people. They prepare for activity in the open labour market, helping in self-employment through accustoming to a given occupation, granting micro loans or creating new work places. The purpose of the study undertaken by the authoresses is an attempt to find psychological conditioning for effectiveness of functioning within the frame of the model concerned. It has been assumed that significant factors conditioning effective actions of individuals employed as a part of social enterprise, and simultaneously important for effective operation of co-operative as an institution, are: a kind of psychological contract (expectations and responsibilities of long-lastingly unemployed people towards institutions supporting them), a type and size of support provided to people forming social co-operatives as well as recourses held by these people.

There is a gap in understanding how psychological contracts mediate and organizational cynicism moderates the relationship between emotional intelligence and organizational citizenship behaviour. This study aimed to investigate the mediating role of psychological contracts and the moderating role of organizational cynicism in the association between emotional intelligence and organizational citizenship behaviours among Ethiopian civil servants. The study included 322 (58% male) permanent government workers from three reform towns in southern Ethiopia. The findings revealed a significant relationship between emotional intelligence and organizational citizenship behaviours, psychological contracts, and organizational cynicism. The analysis using structural equation modelling indicated that the relationship between emotional intelligence and organizational citizenship behaviours was partially mediated by psychological contracts among civil servants. Additionally, organizational cynicism was found to have a significant moderating role in the association between emotional intelligence and organizational citizenship behaviours. As a practical implication, this study offers concrete recommendations for organizations intended to improve employee behaviours. It also contributes to the broader understanding of psychological contracts, emotional intelligence, and organizational cynicism in civil servants.

Psychological contract refers to employment relationships. It consists of mutual obligations and expectations of an employer and an employee. The state of psychological contract influences conditions of cooperation. Specific expectations of both sides of psychological contract go beyond the formal agreement. Such features of psychological contract as its dynamic nature, organization of individual knowledge of employment relations in cognitive schema decide about its regulative role in organizational behaviors. They are also associated with the openness to organizational change. The content of the psychological contract can take three forms: balanced, relational and transactional. The paper presents results of the research intended to specify psychometric features of the Denis Rousseau Psychological Contract Inventory on the Polish sample. The results suggest that it is possible to apply its modified version in the Polish organizations. This makes it to use the concept of psychological contract not only theoretically but also in the diagnosis and change of employment relations.

Artykuł podejmuje zagadnienie kontraktu psychologicznego, wskazując na zachodzące zmiany w jego istocie. Prowadzone rozważania koncentrują się wokół przyczyn i kierunków przeobrażeń niesformalizowanych relacji wzajemnych oczekiwań odnoszących się do różnych aspektów sytuacji pracy oraz organizacyjnego funkcjonowania między pracownikiem a pracodawcą. Analiza literatury przedmiotu pozwoli wnioskować o powszechności zmieniającego się paradygmatu oraz o znaczeniu, jaki odgrywa dla działów HR oraz pracowników.

This article examines questions dealing with the 'psychological contract,' indicating changes taking place in its essence. Consideration concentrates on the causes and directions of transformation in the informal relations of mutual expectations with respect to various aspects of the job situation and organizational employee-employer functions. Analysis of topical literature allows the conclusion that changes in the paradigm are universal and stresses the importance of this fact with respect to HR departments and the employees themselves.
